This article presents a qualitative study conducted within a residential socio-educational facility for minors, aiming to explore the factors influencing the quality of educational work and the stability of professional rela-tionships. Through in-depth interviews with the multidisciplinary team, the research investigates professionals’ perceptions of workload, job satisfaction, staff turnover, and the quality of internal and external relationships. Findings highlight the crucial role of dialogue, interdependence, and a sense of belonging in shaping an effective “collective mind” within the team. Organizational challenges, lack of growth opportunities, and emotional over-load emerge as key sources of discomfort and attrition. The study proposes targeted solutions to improve or-ganizational wellbeing and enhance educational competencies as protective factors for the emotional and rela-tional integrity of the community. The idiographic approach and use of Interpretative Phenomenological Anal-ysis (IPA) allowed for an in-depth understanding of the micro-organizational and relational dynamics at play.
